Abstract: Nesta monografia analisaremos o papel da temática Inteligência Emocional no estudo científico da Psicologia das Organizações. Actualmente, tem-se concedido bastante importância à Inteligência Emocional (IE), considerando-a crucial e determinante para o sucesso empresarial. Mas, se a IE é tão importante para as organizações o que é, afinal, a IE? Qual é a credibilidade científica da IE na área de estudo da Psicologia das Organizações? Que mais-valias a IE poderá trazer para as práticas e processos organizacionais e, em contraponto, em que medida este constructo se poderá revelar contraproducente ou de menor importância para as organizações? Após termos analisado e respondido a estas questões, concluímos que a IE não constitui um constructo sistematicamente definido havendo, ainda, muitos aspectos que necessitam de ser investigados e aprofundados para que esta possua credibilidade científica. Assim sendo, perguntamo-nos se a denominação “Gestão de Emoções”, tal como outros constructos do Comportamento Organizacional, não seria muito mais compreensível e pertinente quando se pretende referir ao controlo/regulação individual das emoções em contexto organizacional, do que um constructo que contém os vocábulos Inteligência e Emoção na sua designação. O vocábulo Inteligência, apesar da sua grande popularidade, é muito genérico, ambíguo e de árdua definição. Além do mais, ambos os modelos da IE assentam, em parte, na teoria das Inteligências Múltiplas de Gardner que apesar de veicular ideias interessantes em termos conceptuais, trata-se de uma teoria mais descritiva do que experimentalmente testada. Por outro lado, a Emoção foi referida, pelos proponentes da IE, como um termo que engloba várias manifestações afectivas, sem as distinguirem. À luz da distinção de Damásio (1999, 2001) relativamente à “Emoção” e ao “Sentimento”, a sustentação neurológica que o modelo da IE de Goleman preconiza é, total e categoricamente, refutada. Em suma, para além de o constructo IE não se encontrar cientificamente fundamentado, ainda comporta as limitações decorrentes dos dois vocábulos (“Inteligência” e “Emoção”) que o definem. Por este motivo, faz mais sentido falar-se em Gestão de Emoções do que em IE nas organizações. Mas, afinal, em que medida a IE pode ser estudada na área da Psicologia das Organizações? A possibilidade de enquadrar a Emoção e a IE, por nós proposta, ganha forma através da conceptualização em níveis de análise. Enquanto a Emoção se integra em diversos níveis de análise, a IE insere-se, somente, num nível de análise individual. Longe de constituir a solução eficaz e infalível em todas e quaisquer situações a que as organizações têm de dar resposta, a par das inúmeras desvantagens, a IE também detém vantagens todas inscritas num nível de análise individual.
In this paper we are going to analyze the Emotional Intelligence thematic’s role on the scientific study of Organizational Psychology. Nowadays, quite importance had been given to the Emotional Intelligence subject, taking it as a crucial and determinant matter to the companies’ success. If the Emotional Intelligence is so important for the organizations, what is, in fact, this construct of Emotional Intelligence? What is the scientific credibility of the Emotional Intelligence in the Organizational Psychology domain? What benefits will bring the Emotional Intelligence for the practices and processes in organizations or, otherwise, this is an irrelevant and pernicious construct? After having analyzed and answered these questions, we conclude that de EI construct isn’t systematically defined and, there are many aspects that need to be studied in order to have scientific credibility. Then, we question ourselves if the concept of “Emotional Management”, like others constructs of Organizational Behavior, wouldn’t be more understandable and pertinent when we are willing to refer to the individual regulation of emotions in the organizational context, than a construct that has the terms of Intelligence and Emotion on its designation. The term Intelligence, in spite of his great popularity, is quite generic, ambiguous and of difficult definition. Additionally, both IE’s models are based, partially, in Gardner’s theory of Multiples Intelligences that, regardless the fact of showing interesting ideas in conceptual terms is more a descriptive than an experimentally tested theory. On the other hand, the Emotion was referred, by EI’s proponents, as a term that comprehends the several affective manifestations, without distincting them. Throughout the Damasio’s (1999, 2001) distinction between “Emotion” and “Feeling”, the neurologic sustentation that the IE Goleman’s model assumes is, completelly, and categorically, refuted. In conclusion, beyond the EI’s construct not being scientifically sustained enough, it still contains the both limitations of the “Intelligence” and “Emotion” concepts. By this reason, it makes more sense talking about Emotional Management than in IE on the organizations. But, how can be studied in the Organizational Psychology area the IE thematic? The possibility of frame the “Emotion” and the “Emotional Intelligence”, for us argued, take shape throughout the conceptualization in levels of analysis. While the Emotion integrates in several levels of analysis, the IE inscribe, only, in an individual level. Far from constitute the efficient and infallible solution in all situations that the organizations have to respond, meanwhile the many disadvantages, the EI also have some advantages all of them in an individual level of analysis.
